Abstract

The retention of honorary teachers constitutes a critical challenge in human resource management within Islamic educational institutions. Therefore, effective strategies are required to retain honorary teachers and sustain their commitment and optimal contribution to the institution. This study aims to analyze the implementation of talent management in enhancing the retention of honorary teachers at MTs Ibrahimy through the application of Islamic educational management values. The study focuses on competency- and character-based recruitment, teacher competency development, performance evaluation, reward systems, and the internalization of the values of amanah (trustworthiness), 'adl (justice), ihsan (excellence), shura (consultation), and ukhuwwah (brotherhood) in human resource management practices. A qualitative case study approach was employed. The research participants consisted of the principal, vice principal, and honorary teachers, who were selected purposively. Data were collected through in-depth interviews, observations, and document analysis. The findings indicate that the implementation of talent management integrated with Islamic educational management values enhances job satisfaction, organizational commitment, teacher loyalty, and their intention to remain within the institution. Furthermore, high teacher retention contributes positively to organizational stability, improved teacher performance, and the overall quality of education at the madrasah. These findings suggest that talent management grounded in Islamic values represents an effective strategy for retaining honorary teachers while supporting the sustainable development of Islamic educational institutions.
